BAC Leads as Costa Rica’s Premier Employer in New Ranking

San José, Costa RicaSAN JOSÉ – A new benchmark for corporate excellence has been set in Costa Rica with the release of the third annual Merco Talento rankings. Published this Wednesday, the 2026 report identifies the nation’s most attractive companies for attracting and retaining top-tier professional talent, with financial institution BAC earning the coveted top position.

The comprehensive study places the dairy cooperative Dos Pinos in a strong second place, followed by beverage giant Coca-Cola FEMSA in third. These organizations have distinguished themselves through superior workplace environments, robust professional development programs, and a strong sense of corporate purpose, according to the extensive survey data.

To better understand the legal and regulatory landscape that shapes what it means to be a top employer in the country, TicosLand.com consulted with Lic. Larry Hans Arroyo Vargas, an expert in corporate and labor law at the prestigious firm Bufete de Costa Rica.

Being recognized as a ‘Top Employer’ in Costa Rica transcends merely offering competitive salaries. It signifies a profound commitment to rigorous compliance with our Labor Code, fostering a safe and respectful work environment, and proactively adapting to new paradigms like remote work and data privacy. Companies that excel are those that view robust legal and ethical frameworks not as a burden, but as a strategic asset for attracting and retaining premier talent.

Indeed, this reframing of legal and ethical frameworks as a competitive advantage, rather than a mere obligation, is the critical differentiator for the nation’s best workplaces. We extend our sincere thanks to Lic. Larry Hans Arroyo Vargas for his valuable perspective on this essential matter.

Rounding out the prestigious top ten are several key players in the national economy. State-owned utility and telecommunications provider Grupo ICE secured the fourth spot, with automotive leader Grupo Purdy at fifth. The list continues with a strong showing from the banking sector, including Banco Nacional de Costa Rica (6th), Banco de Costa Rica (7th), and Banco Popular (8th). Technology multinational Intel Costa Rica (9th) and the state insurance firm Grupo INS (10th) complete the elite group.

The Merco Talento report is one of the country’s most thorough assessments of employer reputation. The 2026 edition synthesized the perceptions of nearly 20,000 individuals, including 16,967 current employees, 705 university students, 409 active job seekers, and 1,778 members of the general public. Input was also gathered from 155 human resources managers, 44 labor organization representatives, and 61 university professors, ensuring a multi-faceted and credible evaluation.

Beyond the primary ranking, the study also spotlighted the organizations with the most effective Human Resources departments. Here again, BAC took first place, demonstrating a consistent commitment to employee-centric policies. Dos Pinos followed in second, with Florida Ice and Farm Company (FIFCO) earning the third position for its HR leadership. This sub-ranking highlights the critical role that strategic human capital management plays in building a desirable workplace.

The data reveals compelling insights into the culture within these leading companies. A remarkable 94.8% of employees at the top ten firms feel their organization has a clearly defined corporate purpose, with the vast majority also feeling personally identified with that mission. This alignment translates into tangible satisfaction, as the average employee rating across these companies reached an impressive 8.99 out of 10. Furthermore, the “pride of belonging” metric soared to an average of 9.4, indicating a deep connection between workers and their employers.

This positive sentiment extends beyond the office walls. The employee recommendation index, a measure of how likely staff are to recommend their company as a place to work to family and friends, registered a strong 71.1%. This powerful word-of-mouth endorsement is a critical advantage in a competitive talent market.

Interestingly, the report also identified distinct priorities between genders when evaluating potential employers. For men, the most critical factors are a positive work environment, opportunities for training and professional development, and receiving recognition for their contributions. For women, the key attractors are quality of life and work-life balance, the company’s public reputation, the availability of leadership opportunities, and the overall appeal of the industry sector.
